My Dream

My Dream Holiday My dream holiday doesn’t involve only one place but the whole world, because it is to tour the world’s most astonishing places. Firstly there’s Manhattan. New York. As one of the most popular tourist destinations and heavily populated places anywhere in the world, Manhattan offers something for everyone, including vast amounts beauty, irrelevant of what you consider to be beautiful.From the lush greenery and openness of Central Park to the awe-inspiring and breathtaking view from the top of the Rockefeller Centre to the iconic Statue of Liberty, it would be difficult for anyone to visit Manhattan and not find part of it stunning. It was not until the voyage of Henry Hudson, an Englishman who worked for the Dutch East India Company, that the area was mapped. Hudson came across Manhattan Island and the native people living there in 1609, and continued up the river that would later bear his name, the Hudson River, until he arrived at the site of pre sent day Albany.Secondly there’s Ireland There’s one town in particularly which is a â€Å"must†. This town is called Killarney. It is located in the province â€Å"Munster† in Country Kerry. Its population was last taken in 2006 and found to be 16931 people. Killarney has featured prominently in early Irish history, with religious settlements playing an important part of its recorded history. Its first significantly historical settlement was the monastery on nearby Innis fallen Island found in 640ad by St. Finian the Leper, which was occupied for approximately 850 years.Thirdly there’s Meteora, Greece. The word â€Å"meteora† means â€Å"Suspended rocks†. The area of Meteora on the Greek mainland is a collection of six monasteries that were constructed on limestone rocks many centuries ago. The six monasteries includes â€Å"The Holy Monastery of Great Meteoron, Varlaam, Rousanou, St. Nicholas Anapausas, St. Stephen and The Monaster y of the Holy Trinity. Their beautiful to look at both up close and from afar, each of the six Eastern Orthodox monasteries are still inhabited to this day. Then there’s the wondrous Creation located in Australia.The Great Barrier Reef. It is officially the largest reef system on earth. The Great Barrier Reef has almost 3,000 reefs encompassed within the 2,600 kilometer area of land that it covers. Although the Great Barrier Reef is clearly visible from space, it is when looking at it from underneath water when it truly appears to be beautiful and somewhat magical. Over 1,500 types of fish call the Great Barrier Reef home and in excess of 400 types of coral can be viewed in the area. Next on my list comes the extraordinary city, Venice.This is one of the most popular cities in Italy. Venice is known primarily for its canals, which provide both romantic and commuter travel within the city. There are, however, many other reasons why a visit to Venice is a must, notably some ama zing feats of architecture. It seems as if every step you take, you will encounter some aspect of the city worth admiring. The major sights like the basilica and piazza of San Marco are perhaps the city’s most famous. There is however much more, but there's always next time for the rest.

He is comparing the ship to an eagle and the harpies are picking at the leftovers.In Longfellow's â€Å"The Tide Rises, The Tide Falls,† how does the title foreshadow the fact the traveler will not return? Well, the word fall is a metaphor for death, or failure. So, the second part of the title, The Tide Falls, basically says the traveler isn't gonna make it to the next day. Do you think Longfellow's poem is about one specific traveler, or could it apply to all in general? Explain your answer. It could be about one specific traveler, or all in general. Identify possible consequences for action I would highlight and give weights to the alternative decisions for recalling and not to recall (Robbins, 2009). Huge cost is associated with recall but further lives would be saved which would be good for society. If I would not recall, then the probability of potential lawsuits and damage to corporate reputation would take place. Even more lives would be in danger.

Robert McNamara Essay As Defense Secretary of two administrations, the Johnson and Kennedy administrations, respectively, Robert McNamara played a great role in shaping US policies that led to the decision to intervene in the Vietnam War. Prior to his role in the Vietnam War, he was already involved in various roles in some of the most major decisions concerning nuclear weapons and delivery system. Such experience would have been useful for him to determine that going to war in Vietnam was a huge mistake and would end up catastrophically for the Americans. However, he certainly mistook Ho Chi Minh’s nationalist drive to unite Vietnam as the challenge of a monolithic Communist work and this proved to be fatal not only to the United States but to Vietnam as well as both camps suffered heavy losses not only in terms of lives but in terms of financial sources as well. But to his credit, he was the only with that kind of status who accepted responsibility for the Vietnam debacle which cost the United States thousands of military servicemen and millions of Vietnamese lives. Despite his belief that the war should have been ended even in the middle of it, McNamara remained â€Å"loyal† to the President. Hence, even if his views were altogether different from the other key players in the Vietnam war, he did not act responsibly toward the American people as he instead kept his silence rather than challenging Johnson and his cabinet and quitting mid-war. His excessive faith in high-tech weapons and later expectations that massive bombing and frontal battles could wear down the Vietnamese enemy certainly added to his accountability. Moreover, even with the increasing withdrawal of support and criticism of the Vietnam War, McNamara fastidiously held on to his silence and this might have resulted in creating the tone of ideological bitterness that now pervades U. S. politics, Bill Schneider, a contributing editor to Opinion, CNN, Los Angeles Times (p. 134). This can be seen by the evident gap or estrangement between the governing class and the people which is symbolized by the draft issue employed by the military. The number of Americans who believe the Vietnam War was a mistake has steadily risen in the years since. Its in the range of 80% now, said John Mueller of the University of Rochester in New York, an expert on public opinion on foreign policy and war. As Vann puts it, â€Å"he saw much that was wrong about the war in Vietnam, but he could never bring himself to conclude that the war itself was wrong and unwinnable (p. 8). In fairness to McNamara however, he strongly opposed further bombing of North Vietnam and major deployment of a major ABM system which upset the military chiefs at that time. However, his resignation came in too late, when Johnson was already gunning for a re-election. He could have voiced out his objection when the odds are still with him and as Frank Rich succinctly puts it, â€Å"the real wisdom he might finally have attained a recognition that he was wrong not to announce his mid-war about-face and quit the Johnson Cabinet when lives might still have been saved eludes him†. Managing inventory is big challenge for every organization because excess inventory gives less profits but less inventory gives more profits. Now, here I am going to critically describe cycle inventory and ABC control inventory; cycle inventory: Cycle inventory is for a product that having consistent demand or supply in market. We can also say that cycle inventory is a time bond inventory which supply demand at a specified time while product available in market or not. Example weekly, monthly, etc. organization specially retailers like wal-mart to have safety stock, and avoid the use of cycle inventory to protect themselves from running out of stock of products in excess demand or any discontinuity in supply chain. That will affect the trust and reliability factor that they have with their customer`s. Now, here I am going to critically describe outsourcing; Outsourcing is a way of process by which a organization takes the services of other company or firm and pays them for their services or materials. AKKEM laboratories Pharmaceutical cannot use or prefer outsourcing because it will affect the quality parameters and if the quality parameters are not matched by even very small size, the results might be very big disasters. It only gives the past financial aspects or can measure financial aspects along with the past financial performances. It does not indicate what problems will come or occurs in future and does not provide any solutions for those problem. Balance scorecard not acceptable by ALKEM laboratories firms because it gives past financial measurement which is not quite good to make future plane . By the use of balance score card organization or company are not able to evaluate adequate future value through investment in customers, suppliers, employees, process, technology and innovation. So this performance measurement are also not accepted by ALKEM laboratories. In other words Total Quality Management is a way by which any organization or industry can get more quality and assurance with the help of three main principle that are Customer satisfaction, Employee involvement, and continuous improvement. Customer satisfaction is very much important because, it is a path to that any organization can achieve high level of loyalty and product demand. This satisfaction is achieved by specification of product, values, durability, support, and mental attraction. Employee involvement is a second success key for organization or industry. In this step every employee contribute his full potential work to develop cultural change i.e. time to time modification in production, technology, new innovation, etc in every sector and build a strong team to take effective decision. Quality at source is main that describe inspect defected product and after solve and proceed it in process, where it created. Continuous improvement is an improvement that indicate performance increment which can be more and smaller. Continuous improvement is also known as Kaizen which is Japanese words. So this part of Total quality management cannot apply in ALKEM laboratories, because it necessary to make sure at every step the exact quality maintained to avoid any disaster. Competitiveness It provide services and product that full fill the criteria of quality, services standards with acceptable profits. ALKEM pharmaceutical laboratories cannot prefer wait-and-see strategy because by expanding its production, it may result in over production and the product has limited self life and due to this the chances of expiring before consumption increase. So it loss the product and investment. In the cycle inventory concept, ALKEM can loss its competitiveness because in case of fluctuation in demand from market, they will not able to withstand and hence will causes customer unsatisfaction, delivery time failure and loss the customer loyalty. Outsourcing is another factor which should be avoided because it causes product quality variation but in case of ALKEM laboratories i.e. quality oriented firm, where quality is first goal. So they cannot compromise quality with cost. Balance scorecard also a part of competitiveness loss because it does not indicate future financial performance, customer target etc due to having past measurement ability. Similarly ALKEM laboratories cannot recommend qualit y at source technique because increasing the chance of quality decrease. Innovation It is idea that transfer economical cost and satisfy specific requirement. Innovation is essential, it has to be used. Innovation has great impact on wait-and-see strategy because when higher production is required in short time than innovation and technology are the key points to be used together and improved to achieve the goals by increasing machine/ process efficiency. ALKEM laboratories should not used cycle inventory, but should innovate new process which are cost effective and productive for achieving customer satisfaction and market share. In term of outsourcing company cannot develop their ability in technology and innovation field with their product because in this term company develop their product with collaborate company. CONCLUSION Thus, I have studied and evaluate different operation technique use in an organisation to make and maintain effective operation. I have also analyse all different operation which is not applicable / suitable for all type of company or organisation. So after this study, I have analysed that without operation management technique, organization cannot stay in challenging market. Indeed operation management is the effective weapon. The Link between Sports and Success in Death of a Salesman   and Fences Sports have become one of the most dominant elements in society. Today sports are an integral part of lifestyle, entertainment and leisure. Sports have become an outlet for success and prestige. The recurring emphasis on sports appears in both Arthur Miller’s Death of a Salesman and August Wilson’s Fences. While Death of a Salesman portrays sports as a means to popularity and subsequent success, Fences portrays sports negatively, discouraging sports, in spite of an unmistakable talent.   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   Miller’s Death of a Salesman is the tragic account of the demise of a meager salesman, Willy Loman. Willy is passively nearing the end of his career and life. His two sons, Biff and Happy show little remorse or pity for Willy, despite his obvious senility. When Biff borrows a football from his coach to practice passing, Willy encourages him: â€Å"Coach’ll probably congratulate you on your initiative!† (Miller 30). Willy erroneously praises Biff, not realizing that such affirmation could deceive Biff. Later, as Biff awaits an appointment with a prominent businessman, he feels compelled to steal his fountain pen, â€Å"I don’t know, I just—wanted to take something†(Miller 104). Such incidents set a precedent for Biff, eventually leading to his lackluster professional status. Willy once again deludes Biff as he mistakenly deters him from his studies. When Bernard reminds Biff, that in order for Biff to graduate, he must study his math, Willy initially agrees and encourages Biff to study: â€Å"You better study with him, Biff. Go ahead now†(Miller 32). When Biff confidently shows Willy his sneakers, on which he printe... ...troubles with theft persist. On the other hand, Cory joined the marines and has advanced to corporal.   As Miller and Wilson revealed, athleticism is not always analogous with success. Willy regarded Biff highly because he observed Biff’s presence and athleticism, and he believed these qualities would result in immediate success. Today many parents associate sports with success and therefore pressure their children to excel in sports. In today’s society it is very rare that fears of discrimination would cause children to not pursue a lucrative career in sports. Both Miller and Wilson knew the impact of sports on family dynamics, and how sports have evolved from a leisure time activity to a full-time commitment. Clearly, many of the qualitative aspects of sports--competition, teamwork and physical dexterity can contribute to being a success in almost any career.

Practical vs. Supernatural in The Hound of the Baskervilles Essay

The novel The Hound of the Baskervilles is written by a British author, Sir Arthur Conan Doyle. Doyle was born in Edinburgh, Scotland in 1859. Following â€Å"nine years in Jesuit schools, he went to Edinburgh University, where he received a degree in medicine in 1881. He then became an eye specialist in Southsea, with a distressing lack of success† (Doyle 1). Doyle’s financial letdown in Southsea created a need for an alternative way for him to generate profit, so he became an author. In the first of his many stories A Study in Scarlet, Doyle brings Sherlock Holmes to life; he is a detective and the protagonist of the story. Doyle’s inspiration and idea for an observant detective came from Dr. Joseph Bell of the Edinburgh Infirmary. Dr. Bell had brilliant powers of observation, analysis, and inference. Doyle’s story was rejected several times before a British publisher bought it for  £25 (Doyle 1). â€Å"From early on, the worldwide popularity of Holme s annoyed his creator, and with a cause: the detective’s adventures, wonderful as they are, tended to overshadow everything else Conan Doyle wrote† (Dirda 42). Doyle eventually becomes so weary of Sherlock Holmes that he chose to kill off his character. However, Doyle had to later resurrect Holmes’s character due to popular demand for additional stories (Doyle 1). It was while playing golf one day, Robinson told Doyle a story of an ancient tale about a hound that haunted Dartmoor; â€Å"he was so inspired by this local legend that he resurrected Holmes, whom he’d killed off eight years earlier, in The Final Problem, at Switzerland’s Reichenbach Falls† (Cook). According to a 1996 article from New Statesman, â€Å"For well over 100 years, the great sleuth of Baker Street has been a staple of our imaginati... ... The way that each individual interprets, retrieves, and responds to the information in the world that surrounds you is known as perception. It is a personal way of creating opinions about others and ourselves in everyday life and being able to recognize it under various conditions. Each person’s perceptions are used as a kind of filter that every piece of information has to pass through before it determines the effect that it has or will have on the person from the stimulus. It is convincing to believe that we create multiple perceptions about different situations and objects each day. Perceptions reflect our opinions in many ways. The quality of a person’s perceptions is very important and can affect the response that is given through different situations. Perception is often deceived as reality. â€Å"Through perception, people process information inputs into responses involving feelings and action.† (Schermerhorn, et al.; p. 3). Perception can be influenced by a person’s personality, values, or experiences which, in turn, can play little role in reality. People make sense of the world that they perceive because the visual system makes practical explanations of the information that the eyes pick up. With each of our senses (sight, smell, touch, taste, and hear), information is transmitted to the brain. Psychologists find it problematic to explain the processes in which the physical energy that is received by the sense organs can form the foundation of perceptual experience. Perception is not a direct mirroring of stimulus, but a compound messy pattern dependent on the simultaneous activity of neurons. Sensory inputs are somehow converted into perceptions of laptops, music, flowers, food, and cars; into sights, sounds, smells, taste ... ...ory seems to be based on the perceivers working under the ideal circumstances, where stimulus information is plentiful and available for an appropriate length of time. Gregory’s constructivist theories have typically involved viewing under less than ideal conditions. We understand and see things not as they are, but as we are and see them to be. The world can be compared to an illusion by not always being able to see things as they are. It is the choice of the human brain whether to understand things. Naturally, each mind is different and is meant to perceive things differently. While growing up, our family, education, and experiences impact our mind and persuade each of our opinions and alter perceptions of everything we do. Our perception becomes the basis of our future. As we grow older, learn new ideas, and experience new things, our perception can be changed. â€Æ'

Working with Acer Operating independently, yet working together was one of the features of the Acer Group. Decentralization in organization allowed the Acer employees to become responsible in decision making process.The senior management however tried to preserve the concept of â€Å"Symbiotic common interest†, assuaging any difference of opinion and consolidating them, and keeping up the centralized core. The Acer group had a long term vision to transform as a high-tech global corporation, hence taking a smart step to enter foreign markets by allying with the local distributors, retailers, suppliers, Managers, labor etc. Every region has its own need in case of electronics; Acer kept up to the local needs and customized their products accordingly.A local touch was achieved by Acer with every person associated with be it the customer or supplier or its own employee. The Acer aimed at expanding its manufacturing globally, by setting 17 plants in different countries. However it faced the difficulty in transportation of the materials or assembled parts due to various custom restrictions in each region. Different countries applied ISO regulations independently. Certain times these made it difficult for the Acer to continue the traditional way of working as they had planned.The most affected area was the inventory at the global level. It was difficult to predict the inventory level in the market with rapid changes happening around, moreover the product supply was far away. It was now necessary to set up a centralized kitchen to each production unit to reduce the freight and material handling costs. Hence it adopted the ‘Fast Food Model’, wherein the perishable and non-perishable goods were handled and transported separately as per their need. The inventory turnover was however now reduced to half once the fast food was implemented.Each production unit now had its assembly plant, developed R&D, which helped them in shortening the time and cost of component production to delivery. The quality of service they provided was of the foremost importance. Exploring Chinese Mainland Acer wanted to secure a firm footing in the niche market. After suffering the losses in 1996-97, Acer real ized that to win over the large markets it has first capture the smaller surrounding the larger ones. The big markets like Japan and USA had so many competitors trying to find its place that it was impossible for Acer to step in or sustain.However Acer tried entering USA, facing a big time loss. This Failure motivated the Acer to apply the â€Å"Go† Game philosophy of the WAR. Capture the villages to win over the cities. Hence seeing immense scope in the mainland Acer had plans to set up the unit in the Mainland. The Acer Group assumed that being aware of the Chinese culture and ethics would make them easy to establish in the mainland, however the reality was not very pleasing. Initially the political issues between china and Taiwan since the World War II were the major concern.Neither did Taiwan Govt. allowed the invasion of Acer in China mainland, nor was China willing to welcome the setting of Acer in the mainland. However, later after few years in 1998, Taiwan opened its port for Chinese materials; china was still reluctant to do so. Political Issues with the Current Immigration Essay

â€Å"In the wake of the Civil Rights Act of 1964, Congress passed the Immigration Act of 1965. This new law abolished the national origins quota system and barred racial considerations from expressly entering into decisions about immigrant visas; it also imposed for the first time a ceiling (120,000) on migration from the Western Hemisphere.† (Johnson, 2006). Historical Framework for the Issue of Illegal Immigration Towards the end of the 19th century, Congress passed the first immigrant exclusion law restricting criminal and prostitutes, and followed up with the Japanese, Asian and Chinese. Even with this law in place the immigration still reached a record high of 1.3 million personnel in 1907. In 1965, Congress then passed the Immigration and Nationality Act amendments that ended the quota and initiated the concept of family sponsored immigration. In 1987, Congress enacted the Immigration Reform Control Act (IRCA) which authorized two programs to identify and legalize illegal immigrants who are able to document their entry into the U.S. prior to 1 January 1982 (America.gov Archive, 2003). The immigration migration is a phenomenon of crucial importance to the United States as long as the immigration guidelines and procedures are followed, but with the vast number of amendments being reconstructed and enacted by Congress, on almost a daily basis this put additional strain on our border patrol, g overnment agencies, and our military forces who have been tasked to assist in the protection of the U.S./Mexico border alongside the local police officers. On October 1, 2004, Mr. Jim Gilchrist, U.S Vietnam Marine veteran, founded the multi-ethnic Minuteman Project after he had been frustrated dealing with the United States Government to enforce the immigration laws. The Minutemen, who formed the name from militiamen who fought in the American Revolution, has described themselves as â€Å"a citizen’s neighborhood watch on our border†,  and have continued to get the media attention on dealing with the illegal immigration issue plaguing the United States. The Minutemen organization has portrayed more of a negative connotation rather than the positive that they had initially strived for. On May 25, 2005 there was the Garden Grove Incident dealing with protestors. On October 4, 2006 they had the Columbia University incident where their stage was stormed by student protestors. The T-Shirt incident on April 6, 2005 in which minutemen had an old man poses with a racial discrimination T-shirt, and in August 2007 there was a fake murder video published by the organization (Sanchez, 2011). Even with this negativity, on April 28, 2005, California governor Arnold Schwarzenegger praised the Minutemen Project on a Los Angeles radio station KFI. The issues of the constant illegal immigration border crossings, violence and murders on the borders of the immigrants and law enforcements officers, the immigration laws will continue to be pushed through Congress in order to keep our borders safe and ensure the diverse cultures visiting the United States are entering with the appropriate documentation instead of through the desert with a backpack, bottles of water, and for some, with bags of drugs. Is the Media Portrayal of biased or unbiased Illegal Immigration? On October 6, 2010, Janet Napolitano, Secretary of the Department of Homeland Security, announced that record numbers of deportations of criminal aliens, declaring that these figures have demonstrated that President Obama’s administration is focused on enforcing our immigration laws that prioritizes public safety a nd national security. One of the political issues on July 7, 2011, according to Treasury Inspector General for Tax Administration (2011), a memorandum was published entitled â€Å"Individuals Who Are Not Authorized to Work in the United States Were Paid $4.2 Billion in Refundable Credits† which is also the entire product of the Additional Child Tax Credit (ACTC) for the 2010 tax processing year (Impact on Taxpayers). Illegal immigration laws that are in place are not only bottlenecking the system, becoming costly to taxpayers and increasing the deficit, but the ranchers along the border are either having the illegals trespassing onto their land, destroying their fence line along the property, and on a few occasions ranchers have been killed. Mr. John Ladd, a rancher on the Southern border of Arizona, has a ranch sprawling over 14,000 acres between Mexico border and state highway 92. His ranch is the major corridor  for the smuggling of drugs and human beings into the United States. The border pat rol makes frequent arrests on the ranch, but most of those are released back into Mexico where they regroup and try again until they are successful (Gisorg, 2010). On average, one mile of border fence costs US taxpayers $4 million. Is it worth the expense? The measurements of this fence is 21 feet (6.4m) tall and 6 feet (1.8m) embedded into the ground, and cemented in a 3 foot (.91m) wide trench. With all of this material, manpower, monetary cost and security, on December 16, 2010, a video was shot showing two young American students visiting the border and on their first try, these girls made it to the top of the fence in less than eighteen seconds. How much time do you think it will take if you visit the beach of Tijuana and just swim out to the fence line and cross over? Does the public’s perception encourage or discourage prejudice, labeling or stereotyping? There are media commentaries that intentionally sensationalize the story being reported; it all depends on where their station ratings stand. Even unintentional biased reporting can be portrayed depending on what the listener’s views are on immigration. I cannot justify what their true intentions are, but as a viewer there are times when my perception is that they are not telling the full story, or the story is biased to the side of the populace majority. One of the best media outlets I’ve come across depicting the conflict between bordering countries was by the Coca-Cola Corporation. Two guards who are patrolling their border, walking back and forth along a stretch of about 15 feet with hatred and discontent showing on their faces not uttering a word. What brought these two cultures to a brief truce was a 16oz bottle of Coca-Cola (Gisorg, 2010). Even In the portrayal of the movie ‘Borders’ which depict the immigration issues with Mexico and the United States. Chris Burgard’s award winning television series takes an impartial look at the agonizing and complex issue of our southern U.S. border. This film fosters debate, open discussion, and hopefully a more balanced outlook towards a national problem that has polarized our nation.† (Rick Dixon, Star Tribune, 2011). During the viewing, you may perceive that all Hispanics are probably in this country illegally, drug runners or coyotes. This actually encourages hatred of most Hispanics because they are perceived the same as terrorist in this land. This show demonstrates how individuals should be fighting again crime and illegal immigration of all  types, and the question you should be asking yourself is if you believe in your government, and what is the true border between justice and crime. Does this issue affect the U.S. economy and labor force? Presently illegal immigrants arriving into country are taking advantage of the job workforce that average Americans deem beneath them. They are willing to take on those jobs that we perceive as demeaning, and underpaid. Due to this immigration issue, the United States, as paid over $4.2 billion dollars towards labor for the illegal immigrants and over $100 billion each year on medical, housing and education. According to the Arizona state treasurer Dean Martin, they are losing between $1.3 and $2.5 billion each year on illegal immigrant on incarceration, education and their families. This does not account for the legal services that are provided through the court system. As a manager, what inclusion strategies would be implemented? When dealing with the issues of illegal immigration and the media coverage as a manager, there are strategies that can be utilized to foster a collaborative working environment for employees. Coordinate with Human Resources to schedule diversity and equal opportunity training, plan a quarterly cultural luncheon/potluck, and during each holiday ensure there are decorations representing every culture in your organization and allow those individuals to explain what each trinket means. When dealing with stereotyping, encourage employees to ask questions concerning that cultural difference they don’t understand or have perceptions about. Most organizations will have a media device placed in the office, and employees will hear of negative connotations dealing with the diverse groups around the United States. If listening to these stories makes you stop and think, then it will also make you wonder about that culture. Not all individuals in are the same, and not all cultures are radical, illegal immigrants or a threat. Conclusion The media is the media is the media. As long as there is conflict it will be reported to the masses. Illegal immigrants and immigration laws are tied to the hip and will always be part of society and culture. Unless the United takes a lesson from the 1981 television show called ‘Escape from New York’,  produced by John Carpenter, place a twenty-five foot solid cement wall that is fifteen feet thick around the state. Introduction Alibaba Group is the world's outstanding business-to-business e-commerce service company, which provides an efficient online trading platform for buyers and suppliers all over the world. It is China's largest e-commerce group which was founded by Jack Ma in 1999, and has developed into seven affiliated groups, namely Alibaba International Business Operations, Alibaba Small Business Operations, Taobao Marketplace, Tmall. com, Juhuasuan, e-Tao and Alibaba Cloud Computing (News, 2012).Besides, Alibaba Group has more than 24,000 employees in 70 cities which scattered in China, India, Japan, Korea, the United Kingdom and the United States (News, 2012). This report will focus on analysis for Alibaba Group's human resource management, in order to reply the demand of its future developments. 2. Background to the case study organization Alibaba Group has  taken a hit as a result that a part of its employees were guilty of online fraudulent activities and irresponsible short- term profit.The announcement of the company showed that nearly 100 employees including sales staffs, manager and supervisor, had conspired to the fraud by deliberately helping fake suppliers in China to register with avoiding the company scrutiny and allowing them to defraud oversea buyers on the Alibaba’s international website (Nytimes, 2011). Surprisingly, these allegedly fraudulent online shops account for 1. 1% and 0. 8% of Alibaba’s ‘Gold Suppliers’ signed up during 2009 and 2010 respectively, which has impacted on the company value and produced a shock to mass beliefs (Economist, 2012).Thirteen people were sentenced ranging from eight months to three years in jail after conspiring with suppliers to gain illegally around RMB 500,000 yuan in this online fraud (Nytimes, 2011). 3. Outline of People Management Issues This issue related to the credibility of  Alibaba is directly due to the internal defects in management, the lack of inside supervision an d few controls of the internal culture. Moreover, the deep-rooted reason should be the problems of its human resources management. Lacking of a set of scientific and effective control and management system cannot guarantee the mplementation of building both core value and enterprise culture of Alibaba. Therefore, the outline of this report about the human resource management issue behind the online fraud of Alibaba is as follows. On the one hand, the management and supervision system has problems. Alibaba Group has not supervised the management in the process of dealing with related complaints about fraud happened between 2009 and 2010, even though some suspected online trading accounts had been deleted and specific inquiries of its international market transaction had been conducted since the beginning of the third quarter in 2010.It appears that in this issue managers ignored fraudulent behaviours behind the performance-chasing. However, in the statement said by Mr. Ma, it was not allowed to violate business honest principal or the basic line of company values (BBC, 2012). Although managers in Alibaba Group have to take responsibilities for the consequences, it cannot be denied that the fraud fully exposed that the lack of internal control, especially the supervision and administration of the management, is one of reasons lead to exacerbate the situation.Additionally, the event of online fraud has been doomed from the start to some extent. With the accelerating pace of internationalisation, the number of employees which rapidly increased from 11,700 in 2009 to 24,000 in 2012 has become a significant challenge that threats the development of Alibaba Group (Hua, 2012). However, weak awareness of the human resource control among Alibaba Group’s executives sets the stage for this online fraud scandal in China. On the other hand, the company may not satisfy the physical and emotional need of its employees.Both the greedy desire and the psychological imbala nce are the internal reason behind the problem. 4. Analysis (linked to HRM theory) There is always a kind of psychological motivations behind any subjective action, and the online fraud scandal of the Alibaba Group is no exception. This report will start the analysis from the view of internal motivations and then moving to the external causes. 4. 1 Internal reasons According to the perspective of Abraham Maslow who is well known for the hierarchy of needs theory, the pattern of behaviours based on individual needs (Poston, 2009).The following are psychological requirements which could associate with the fraudulent behaviours of officers at Alibaba in term of the greedy desire, the psychological imbalance and herd mentality. 4. 1. 1 The greedy desire It is difficult to satisfy individual demands because everyone would move to the next more advanced platform of the hierarchical pyramid that Maslow created frequently once the prior need is met, especially in modern society.Meanwhile, w hen setting Maslow’s model into the business to understand the motivation behind employees’ behaviours, it is not amazing to find that there are also have similar five levels of needs which including wages, safety, social belongingness, self-esteem and finally self-actualization. Maslow and Stephens (2000) have posited out that individuals will not spend an inordinate amount of time to think about their salaries if they are fairly paid. After being paid adequate salary, employee seeks safety physically and mentally on the jobs.And then the stage of needs moves to the third level subsequently-seeking social belongingness in the workplace. Although the working environment is always full of stress and difficulties, training provides opportunities for employees to improve themselves and contact with new people which could help them to fit in. Until the employee make themselves comfortable among different working relationship, it will not allowed to access to the hierarchy stage of self-esteem and self-actualization respectively.Unfortunately, after employees have been satisfied with all these five levels of needs, the worldview, philosophy and value view of them will be generally changed in a climate of corruption. With the early success of corrupt deals by heads of the sales department at Alibaba, they would have an addictive sense of satisfaction and accomplishment which lead to those guilty behaviours for greater interest repeat again and again naturally. In Skinnner’s reinforcement theory, Skinner (1984) has drawn attention to the fact that appropriate reinforcement based on public consequence may influence verbal response.It means that individuals would reinforce a kind of behaviour once its consequence benefit to them. Therefore, it makes sense that managers at Alibaba will help to defraud if dynamically taking managers’ greedy desire into consideration. 4. 1. 2 The psychological imbalance Employees of equal position and qualifica tion serviced in the parallel department with the same salary may have  quite different perceptions of the fairness. When they perceives the disparity between the inputs and the outputs,  different responds will be excepted in various ways, including de-motivation, reduced effort, becoming disgruntled and even disruptive.According to the Equity Theory of Adams, an individual will perceive the ratio of inputs to the outcomes depend not only on the absolute value but also in the relative value in order to measure whether himself or herself is treated fairly or not (Adams et al, 1976). This can be illustrated by the following equation: Individual’s outcomes/individual’s own inputs = relational partner’s outcomes/relational partner’s inputs (Adams et al, 1976). Equity is considered when this ratio is equal. While if this ratio is unequal, it leads to ‘equity tension’ which was called the negative tension state by Adam (1976).Meanwhile, it wil l motivate him or her to do something to relieve this tension. Therefore, it is why some leading cadres at Alibaba Group may feel unbalanced and help to defraud which negatively impact on the credibility of the company. With the rapid expansion of international business scale in the development of Alibaba Group, they consider their contribution to the company is greater than the return. As a result, corruption was caused secretly by the combination of selfish desire and power without supervision. 4. 2 External reasons 4. 2. 1 OpportunityThe officers participated in the fraud are almost from a high-powered job position in Alibaba Group and own important resource and privileges in the company. Therefore, it is easy for them to commit a crime with close interest people once they are lured by short-term profits. 4. 2. 2 The lack of control and management system It is not just incorrect psychological requirement or the unsound political system is blamed for breeding corruption, the lack of core value and culture control of the company is one of the significant factors which could not be ignored.The development of supervision before the event, at present and after the event all depends on the growth of the enterprise culture. Thus, if the pre-supervision runs into a problem, it represents the failure in enterprise culture management. There are six core values guide Alibaba Group’s operations and operate its culture, which including customer first, teamwork, embrace change, integrity passion and commitment (News, 1999). However, it is difficult to transform corporate culture into practice to some extent.Meanwhile, with the rapidly increased number of employees in Alibaba Group, the previous culture management has to further improve. Organizational culture diagnoses and cultural audits, for example, can give an accurate picture of an organization’s current management system (Mason, 2012). 5. Critical Reflection on group presentation Because our group has not given the presentation to the class, I could just conclud some limitation about the analysis of this report. Due to the theories of human resource management are not fully understood, the analysis of the case study about the Alibaba Group is not in-depth and incomplete.Moreover, the report has only provided superficial explanations of the issue because of the insufficient knowledge of Alibaba Group and the limitation of those methods linked with. Besides, the recommendations have not taken everything into consideration. They are too abstract and theoretical that are not seen as scientific, feasible suggestions in practice. However, analysing the issue of human resource management in the view of psychology is an innovative point of this report. 6. Recommendations 6. 1 Strengthen job rotation system in the key positionAlibaba Group should strengthen the job rotation system to avoid the corruption, especially in some key positions. According Shalley and Oldham (2004), employees wi ll have job burnout of different extents as well as reduction of creativity after 6 years working in the same position. However, if the company could do the job rotation periodically and provide support to any employees transitioning out of the company, the situation will be changed as it not only prevents managers from increasing spheres of influence, but also gives opportunities to employees to gain experience in their professions. 6. 2 Establish the mechanism of risk managementRisk management of all positions in the internal enterprise is an important part of the management system. Alibaba Group should clear the level of risk in different position and establish an internal regulatory system which includes ‘peer review’ mechanism, department regulatory system, internal audit and external audit mechanisms to ensure mutual supervision avoid unnecessary credit losses. 6. 3 Establish psychological management mechanism It is necessary to give psychological training program me at least once a month for intensifying the efforts of anti-corruption and enhancing the management of core value and culture in Alibaba Group.Besides, relevant department would better assign a special supervisor to investigate the staff on suspicion of corruption. 6. 4 Improve the mechanism of incentives and restrictions Alibaba Group should keep its employees hold the sense of crisis and responsibility and correct the psychological imbalance at the same time, such as using gaming-style leader boards to encourage internal competition or offer appropriate prizes to the most successful one. 6. Improve the standard system of selection and appointment Alibaba Group should try to improve the standard system of selection in order to ensure the person employed has higher organizational commitment. It can be in the form of vertical integration, Horizontal integration or diversification. This kind of expanded production line may be risky and uncertain because v ery little is known about that particular product line. This may call for comprehensive research, which might be costly for the holding company. Demand and supply factors of that particular company need to be understood and analyzed keenly to determine the future of such an operation and how relevant it might because this is a complimentary commodity.Merger or an acquisition leads to lack of competitiveness and would have a high Herfindahl index. Industry concentration is also affected. In the case study above, one has reduced players in the industry due to mergers. Therefore we find that there’s no competition due to acquiring of a supply chain, producing related commodities or even engaging in the production of complementary goods. Market diversification results to company being able to control its prices for the different products it has with changing the profit.This shows that market forces do not determine prices and completion is at different levels. Some companies also become market leaders and may decide to lower its prices in the market at the expense of other companies. The fact that a company can acquire a supply chain is harmful because this may limit resources/raw materials to other companies with in the industry or supply at inflated cost. A prices control board should therefore establish to deal with this. Some companies may be forced to quit production and this may lead to monopolies in the industry, which may not be healthy.Motives for mergers include:Synergy; The expected synergy determines the purchase price for the acquiree. Synergy is the combined power of a group of companies when they are working together which is greater than the total power achieved by each working separately. Synergy can be operating synergy or financial synergy. Operating synergy includes economies of scale and economies of scope, by merging firms are able to receive huge discounts due to high volumes of production and this results in high profits, this means high price of shares and high market capitalization.Owning of supply channels means constant supply of raw materials without delays and control over the prices. This indicates low cost of production and increased profits. Being a market leader may result into a monopoly and this means enormous profits. Discounts can be offered to customers and result in high sales due to high volumes. All these work to the advantage of the acquirer. More shareholders due to improved earnings per share lead to more funding and adequate cash flows are available. Synergy can’t be compared to international expansion, which is slow. Merging is with firms already operating and with the required recourses so no lag periods experienced which might hinder the growth and development of a company, which negates the image to the shareholders and other interested parties.There might be need to expand to another geographical location. The acquiring firm will look for firms in operation at that location to merge with in order to fasten the catch period which normally due to lack of knowledge of business operations at that particular area and business smartness required. Horizontal integration in this case will be necessary. This might be after researching and identifying a possible business location. Suppliers will also be considered in this case. Financial synergy is however more questionable due to the uncertainty of business operations.Merging may be for the need to grow and develop. This can be internal or external.. Internal growth can be slow and uncertain because the company doesn’t have past business experience on a particular field. Outside expansion leads to diversification and market capitalization is improved. Growth of a company in the industry tracts more shareholders to the company and therefore funds for financing business operations are adequate. This leads to market leading and high volumes are sold bringing about high profit margin.Merging may be due to the p ride of the management team of the bidder company. The management may want to associated with all players in the country that are performing better. This will be a way for the management to market itself and therefore the same directors can be restored at the next annual general meeting. The management might have been watching the firm to be acquired and may have an idea of corrections to be made in order to increase perfection.They may w ant to acquire a firm that is just about due to liquidity issues, restore its operations and hence cash flows. They therefore be associated with the recovery of the dieing company and hence improve their employment opportunities with other companies. They may also look for promotions and being part of the recovery team may a good ground for such. They management may also want to part of the management of a market leader in the company and this calls for all necessary strategies possible including mergers and acquisitions(Schlossberg, 2007).Horizont al integration whereby a company starts producing related products leads to increased market share due to increased sales out of the high volumes of sales. This kind of synergy results to taking advantages of economies of scale, diversifying into other lines of production, increased market value, expanding to another geographical location and this will be better than internal expansion. Merging with a distribution company will be a vertical forward integration and may be very risky with uncertainties due to lack of a clean track record.Fills a unique product niche rather than produces a commodity item.Has a well-known brand or trademark that is undamaged by its current situation.Sustains a strong defensible market share. A company with a strong market share means that its quite stable and will be profitable to merge with. This will also improve the whole entity’s image and then the share price improves in the stock market.Has a well-maintained machinery and equipment. These are tools of production and this indicates indefinite operation of the company into the future. Such a company is not risky to deal with and may result into huge future losses.
